초록 1 본 연구는 ERP 시스템 도입 시 추진하는 조직의 변화관리 요인에 의해 구성원들의 저항 수준이 영향을 받게 되며, 이러한 저항 수준은 결국 ERP 시스템 성과에 영향을 미칠 것이라 판단하고 이를 실증하고자 하였다. 이를 위해 ERP 시스템 성과와 변화관리요인에 영향을 미치는 저항 및 변화관리 요인의 역할에 대한 개념적 연구모형을 제시하고, 시스템을 도입한지 1년 이상 된 197개 기업을 대상으로 이를 검증하였다. 본 연구에서 제시한 변화관리요인은 최고경영층 지원, IT 인프라 자산, 구성원 의사소통, 구성원 교육 및 훈련, 사용자 참여, 컨설팅 지원으로 설정하였고, 구성원들의 저항은 심리적 저항과 행동적 저항으로 구분하였다. 그리고 ERP 시스템의 성과는 개인 및 조직경영성과 각각에 대하여 측정하였다.
연구결과 변화관리 요인 중 심리적 저항에 유의한 영향을 미치는 요인으로는 최고경영층 지원, IT 인프라 자산, 구성원 의사소통, 그리고 컨설팅 지원으로 나타났으며, 구성원의 행동적 저항에 유의한 영향을 미치는 요인으로는 구성원 교육훈련과 사용자 참여로 나타났다. 또한 구성원들이 느끼는 심리적 저항 수준은 행동적 저항에 직접적인 영향을 미쳤으며, 이러한 저항 수준은 모두 개인 및 조직의 경영성과에 유의한 영향을 미치는 것으로 나타났다.
초록 2 The purpose of this paper is to investigate the impact of change management and user resistance on the performance of ERP systems. Based on the literature, a research model about the resistance(psychological and behavioral) and change management factors which include top management support, IT infrastructure assets, user communication, user training, user participation, and consulting support has been developed. The dependent variables include individual performance and organizational performance. The questionnaire survey was conducted and data were collected from nationwide 197 enterprises which have introduced and operated ERP systems. The results of a smartPLS analysis provide the following findings. First, top management support, IT infrastructure assets, user communication, and consulting support were found to be significantly related to pshychological resistance while user training and user participation were related to behavioral resistance. Second, there were strong relationships between resistance and performance of ERP systems.
