초록1 지식공유는 조직 경쟁력 향상을 위한 주요 요소로 알려져 있지만 군 조직 내 지식공유에 긍정적인 영향을 미치는 변수들에 대한 연구는 부족한 실정이며, 주로 지식관리시스템의 활성화 방안을 중심으로 연구되어 왔다. 이에 본 연구에서는 선행연구에 대한 검토결과를 토대로 특전사 부대를 대상으로 변혁적 리더십이 지식공유에 미치는 영향 및 변혁적 리더십과 지식공유 간 구성원 간 신뢰와 집단응집성의 매개효과에 대한 연구모형을 설계하여 실증분석을 시도하였다. 분석결과, 변혁적 리더십은 구성원 간 신뢰와 집단응집성, 지식공유 활동에 긍정적인 영향을 미치고 있었으며, 구성원 간 신뢰는 집단응집성과 지식공유에, 집단응집성은 지식공유에 각각 정(+)의 관계에 있는 것으로 나타났다. 또한 구성원 간 신뢰와 집단응집성은 변혁적 리더십과 지식공유 간의 관계를 매개하는 것으로 검증되었다. 끝으로 연구결과의 의의와 시사점에 대하여서도 논의하였다.
초록2 Even though knowledge sharing is known as an essential factor to strengthen the organizational competitiveness, there has been little research about variables that have positive influences on knowledge sharing in military troops. Studies have been conducted largely on how to promote knowledge management systems. Therefore, this study attempted to analyze the effects of transformational leadership on knowledge sharing and the mediating effects of trust in co-workers and group cohesiveness between transformational leadership and knowledge sharing empirically based on the preceding research. The members of the ROK Special Warfare Forces were selected as the research subjects. The results showed that transformational leadership had a positive impact on trust in co-workers, group cohesiveness and knowledge sharing. Trust in co-workers also had a positive impact on group cohesiveness and knowledge sharing, and group cohesiveness positively influenced knowledge sharing. Also, trust in co-workers and group cohesiveness had mediating effects between transformational leadership and knowledge sharing. Finally, we considered the implications of the study.
